Nurse Wage Status and Wage determinants

Abstract
Purpose: This study aims to examine the wage situation according to the personal and institutional characteristics of nurses and analyze the factors influencing nurses' wages. The goal is to identify the causes of the shortage of nursing staff in local small and medium-sized hospitals.

Methods: The analysis utilized the databases of medical institutions, healthcare personnel, and health insurance qualifications owned by the National Health Insurance Service. The study focused on nurses working in hospital-level medical institutions reported to the Health Insurance Review & Assessment Service by the end of 2018, registered as health insurance members at the respective medical institutions. The dependent variable was the monthly average wage of nurses, while independent variables included age, institution establishment type, medical institution category, region, and the number of beds. Basic statistical analysis was initially conducted to identify wages by individual and institutional characteristics, followed by regression analysis to examine factors affecting wages.

Result: The analysis revealed that nurses' wages increased by 71,184 won with each year of age. The establishment of medical institutions resulted in 291,574 won less for corporations and 660,725 won less for private institutions compared to national government institutions. Different types of medical institutions also showed variations, with general hospitals having 400,964 won less and hospitals having 675,829 won less than tertiary hospitals. In terms of city size, metropolitan cities had 325,989 won less, and small cities had 263,672 won less than the average in the metropolitan area. Additionally, an increase of one bed in medical institutions led to a 708 won higher wage.

Conclusion: The analysis of wage status based on the characteristics of nurses and medical institutions, along with the determinants of nurse wages, indicated that the relatively low wages of nurses in local small and medium-sized hospitals were a significant cause of the staffing shortage. This contrasts with the market principle where wages increase with a shortage of supply in the labor market compared to the demand for nurses. To address the labor shortage in local small and medium-sized hospitals, it is essential to narrow the wage gap and create a work environment that allows for balanced daily activities, such as flexible working conditions.
